摘  要:代课教师是城市基础教育中的一支重要师资力量。该群体有自身的特征与困境:一方面呈现女多男少,年轻力壮;资质充分,具备条件;教龄较短,来源多样等特点,另一方面存在多方签约,权责不明;差别待遇,收入较少;工作任务重,心理落差大;见异思迁,逢考必考等困境。理顺基础教育阶段不同性质学校的用人机制,有助于代课教师走出这些困境。Supernumerary Teachers are the key part of teaching staff in urban schools.Besides that the number of woman teacher is much bigger thanthat of man,to be young and with good qualification,short teaching term and diverse sources are the characteristics of supernumerary teachers.This group of teachers has their problems such as bluring the responsibilities and obligations caused by the multi-party contract,with less income,and differential treatment,heavy load,being unsatisfied and searching for better jobs,etc.The ways to help them out of this undisireable condition is to set new laws and institutions about the legal status of public schools,for-profit private schools and non-profit private schools first,then take new employment mechanism in accordance with the classification ideas of governance.
