摘 要:已有的文献多聚焦于道德领导与员工非道德行为之间的关系,而很少涉及二者之间的作用机制,特别是以中国组织为背景的研究还很鲜见。本文通过引入中介变量组织伦理氛围来探究道德领导对员工非道德行为的影响机制,通过采集3个不同的样本,首先在中国情境下修订了组织伦理氛围量表与非道德行为量表,然后用分层回归的方法验证了三个变量之间的关系。结果表明:道德领导与员工非道德行为显著负相关;组织伦理氛围中的自利、法律与规则维度在二者之间起到中介作用。Previous researches have focused on the relationship between ethical leadership and unethical behavior, but seldom attention has been paid to the mechanism in this relationship. As a matter of fact, the relationship between ethical leadership and unethical behavior is very obvious, so the mediator linking the two key variables should be examined to provide further insights in ethical leadership and unethical behavior fi elds. The current research aimed to deepen existing studies by bringing ethical climate in to this relationship as a mediator. We modifi ed Ethical Climate Questionnaire and Unethical Behavior Questionnaire by different samples respectively. Then, we investigated 241 Chinese managers and examined the mediating role of ethical climate to test our hypotheses. The result shows that most of our hypotheses are supported.
