摘 要:本文根据创意企业的特点,在工作设计中提出了系统性、自主性与自由度3个分析维度,将工作设计与薪酬都视为激励的手段,分析二者间的关系。复杂性随要素难度提升而增加,创意员工能受此激励,但复杂性不能超出能力范围;薪酬激励强度与工作的复杂性成正比,同时可采用增加绩效工资与基本工资比值的薪酬制度,但对于复杂性过高的工作,则应降低其比值;工作的价值决定员工的薪酬水平。According to the characteristics of the creative enterprises, we advance three parameters which are system, independence and freedom in the design process of the creative work. In thought of the incentive utility of both work design and payment, we analyze the relationship between them. The complexity of creative work grows with three parameters' difficulty increasing. Employee would be inspired to work harder except that the complexity exceeds employee's ability. As the complexity increases, the incentive intensity of payment and the ratio of floating payment to base payment must be increased, but when the job is too complicated, we should decrease the ratio. The payment level of employee is decided by the job value.
