摘 要:分析了知识型员工从民营中小科技型企业流失的诱因,研究认为物质资本与人力资本的不均衡博弈、组织生存与个体发展的矛盾,以及不良的组织内环境是导致员工流失的主要诱因;并据此提出三项对策建议:①创新组织与员工关系,完善利益机制,使员工与企业结成利益共同体;②将组织发展与个人生涯发展相结合,让员工与企业结成命运共同体;③优化企业的组织内环境,提高员工对企业的满意度和忠诚度。The paper analyzes the inducement of knowledge workers' job-hopping from the middle and small scale scientific and technological enterprises in China,and there are three inducements:the imbalance game of material capital and human capital,the contradiction of organization survival and personal development,and the poor organization's internal culture.These decrease workers' satisfaction and loyalty to enterprises.The coping strategies have been put forward:creating the new relationship between organization and employees,perfecting benefit mechanism to form an interest community for enterprises and employees;combining organization development and personal development to form a community for enterprises and employees;and optimizing internal culture to improve the knowledge workers' satisfaction and loyalty to enterprises.
