摘 要:员工忠诚是反映员工与组织之间关系的一个重要指标,是预测员工工作参与、工作投入、工作绩效、缺勤与离职倾向的一个重要变量。本文首先对企业员工忠诚在新时代背景下的内涵进行了界定,采用文献法全面分析了影响员工忠诚这一因变量的各种因素,并应用心理学、管理学的有关理论和方法深入挖掘员工忠诚形成发展的内在机理。影响员工忠诚的因素有企业外部社会、经济环境因素、员工自身主客观因素、企业软硬件因素,前两大类因素对员工忠诚的影响是比较直接的,而企业组织对员工忠诚的影响往往通过员工的工作满意感以及组织公平感等心理感受类中介变量产生作用。因此,以信任为基石,以人为中心的网络忠诚管理机制在培育、发展员工忠诚的过程中将发挥着有效的积极作用。Employees' loyalty is an important indicator which can reveal the relationship between the employee and his/her working organization,and forecast employee job participation,job involvement,job performance,absenteeism,and turnover.This paper first defines the employee's loyalty under the new era,then adopts literature method to explore all kinds of factors influencing the employee's loyalty,integrates some theories of Psychology Principle of Management to analyze the inherent formulation mechanism of the employee's loyalty.The factors affecting the employees' loyalty include external social and economic causes,some subjective and objective factors from individuals,and some software and hardware factors from the enterprise.Some of them from the former two sources impact the employee's loyalty relatively directly while the last one does it indirectly,always via some meta-variables like the perceptions of job satisfaction and the organizational justice etc.Therefore,based on the trust with each other at the workplace,the human oriented network loyalty management mechanism will play an active and effective role in the process of cultivating and improving the employee's loyalty.
