摘 要:高校教师的组织承诺水平与教育质量有着密切的关系,高校领导是通过何种途径影响老师的组织承诺水平的?这是一个急需探讨和解决的问题。通过分析目标设置、自我效能感、目标自我一致等中介要素在高校变革型领导与教师组织承诺之间的内在关系和作用机理,构建了一个理论模型。在此基础上,利用309组高校学院领导和任课教师的调查数据和结构方程模型,对变革型领导发挥作用的直接效应和间接效应进行了实证研究。通过分析高校变革型领导对教师组织承诺的影响路径,对中介要素所起的作用有了新的了解和验证。研究对高校领导者在新形势下提高教师的自主动机和组织承诺水平,进而提高领导效能,有一定的现实指导作用。There is close relationship between the teacher/s organizational commitment in university and educational quality. How does the leader in university take effect on the teacher's organizational commitment? It is an urgent problem to explore and solve. This paper proposes an analytical model including transformational leadership, goal setting, self-efficacy, goal self-concordance and organizational commitment on the basis of discussing the function and relationship of mediating factors about self-efficacy, goal setting and goal self- concordance between transformational leadership in university and teacher/s organizational commitment. Using the data and Structural Equation Model of 309 universities, the present research empirically tests the direct and indirect effect of transformational leadership. The research changes our views on the role of goal setting, self- efficacy and goal self-concordance in the function mechanism of transformational leadership. At the same time, the results provide some reference for university leaders on how to improve the effectiveness of leadership by enhancing teachers' autonomous motivation and organizational commitment.
