摘  要:采用自编的组织心理所有权、基于组织的自尊和积极组织行为等有效量表调查45家生产型企业共2566名员工,以检测组织心理所有权、基于组织的自尊对积极组织行为的影响。结果发现组织心理所有权、基于组织的自尊和积极组织行为之间有显著的正相关,组织心理所有权、基于组织的自尊对积极组织行为有显著正向预测作用,其中基于组织的自尊在组织心理所有权与积极组织行为之间起显著的部分中介作用。尤其是对名的心理所有权感对积极组织行为各个因素有显著正预测作用,基于组织的自尊在投入行为、主动行为和谋取人际和谐行为上影响效应更为显著。这意味着增强员工组织心理所有权感,培育员工主人翁意识和组织归属感,重视基于组织的自尊,提升员工的组织价值感和自豪感等措施有利于提升企业组织和个体绩效。The focus of the economic reform China launced was the transformation of ownership. In fact, China has made remarkable achievements. Have they any connection with the employees' stimulated initiatives caused by the transformation of ownership? In the mid-1970s, the United States started the Employee Stock Ownership Plans (ESOPs). Scholars who studied ESOPs expected that em- ployess ownership would be enlarged, which might help enhance their sense of responsibility toward the company and activate their positive attitude toward work so as to improve the enterprise' s performance. The concept of ownership includes both objective ownership in laws and psychological ownership (PO). PO is a cognitive emotion or a state of consciousness of an individual wherein he/she considers the object or a part of it as his/her possession. Only the combination of the two ownership types as well as the employees' inner initia- tive can activate employees' positive attitude toward work, promote positive organizational behavior (POB), and improve the enterprise' s performance. Based on this premise, this research hypothesizes that the different effects that ownership has upon the indi- vidual' s and organization' s performance are probably associated with two aspects--the psychological elements in ownership ; and the status, importance, and value that one gets in a certain group at the mercy of those elements. Therefore, this study attempts to make an inquiry into whether-or-not ownership will influence employees' POB as well as the inter-relationship among employees' OPO, organization-based self-esteem (OBSE), and POB in organizations. A self-designed smwey on OPO, OBSE, and POB was used to collect data from 2,566 employees of 45 manufacturers covering 13 cities in 7 provinces in China.
