摘 要:学习型组织自提出以来就受到了学术界与实践界的高度关注。酒店作为劳动密集和知识密集型企业,是典型的学习型组织,但目前缺乏系统的理论与实证研究。基于学习型组织的相关理论,认为学习型酒店是以获得动态竞争优势为目的,在组织学习环境和变革型领导行为的支持下,组织成员善于进行自我调适和集体学习,并通过内外部知识的交流达到知识创新,以提供更优质的住宿、餐饮、娱乐等服务性产品的现代企业。在此基础上通过对广州市星级酒店和经济型酒店的实证研究发现:(1)学习型酒店的核心因素知识储备与知识转移存在正向的相互影响关系;(2)学习型酒店的内部影响因素正向影响酒店的组织学习;(3)学习型酒店的外部影响因素与酒店的组织学习存在正向的相互影响关系。该结论为学习型酒店的构建提供了理论支持和实践指导。The theory of learning organization became an important topic in business as well as academia, since it was raised. Ho- tels are the typical learning organizations, as they are not only the labor-intensive enterprises but also the knowledge-intensive enterprises. But at present, there is lack of systemic theoretical and empirical researches on learning hospitality. This article, there- fore, defined learning hospitality as a modern enterprise, which is aimed at acquiring dynamic competitive advantages, and its staffs are good at collective learning and self-adjustment. In addition, it inputs knowledge from the environment as well as outputs knowledge to the environment outside of the hotels, in order to create their knowledge, and it offers better accommodation, cate- ring entertainment and other service products, based on the learning organization theories. Meanwhile, the results of our empiri- cal research on star-rated and budget hotels in Guangzhou indicated that.. (1) the core elements of learning hospitality are knowl- edge storage and knowledge transit, and they have positive effects on each other; (2) the internal factors of learning hospitality have positive effects on organizational learning; (3) the external factors of learning hospitality and organizational learning have positive effects on each other. The conclusion of this article was not only the fundamentality of further study, but also the theoret- ical basis of constructing learning hospitality in China.
