基层公务员的情绪劳动、组织公正和工作压力的关系研究——以上海市若干行政区为例  被引量:22

摘  要:通过对上海市3个行政区内7家单位的214名基层公务员进行取样调查,探讨了情绪劳动策略、组织公正和工作压力之间的关系。相关分析及多元回归分析结果表明:情绪劳动的表层动作策略与工作压力有显著正相关;深层动作和自主调节策略与工作压力成显著负相关;组织公正在表层动作/深层动作策略和工作压力之间起到显著的调节作用。In this paper, 214 employees in 7 organizations from three districts of Shanghai are sampled. Most of the participants are from public sectors with a mean tenure of 3.8 years. Correlation analysis and moderated multiple regression are employed to analyze the data. Results show that: (1) surface acting of emotional labor is positively related with job stress; (2)deep acting and automatic regulation strategies are negatively related with job stress; (3) organizational justice significantly moderate the relationships between surface acting/deep acting and job stress. The result of this study is valuable for human resource management in service-oriented government.
