摘  要:[目的]探讨急诊护士工作家庭冲突、离职倾向及社会支持之间的关系,为护理人力资源管理提供参考依据。[方法]运用便利整群取样法,抽取四川省成都市14所三级甲等医院急诊护士210人,运用一般情况调查表、工作家庭冲突量表、社会支持量表和离职倾向量表进行问卷调查。[结果]急诊护士工作家庭冲突总均分为(2.79±0.50)分,社会支持得分为(35.37±7.04)分,离职倾向得分为(7.17±2.43)分。急诊护士工作-家庭冲突与社会支持呈负相关(P<0.05);离职倾向与工作家庭冲突各维度呈正相关,与社会支持呈负相关(P<0.01)。[结论]急诊护士工作家庭冲突、社会支持及离职倾向均处于中等水平,社会支持对工作家庭冲突有影响,工作家庭冲突及社会支持对离职倾向有影响,提示护理管理者应采取有效措施提高护士社会支持水平,降低其工作家庭冲突,减少离职率。Objective:To probe into the relationship between work - family conflict and social support, turn - over intention of emergency nurses, so as to provide the references for human resource management. Methods:A to- tal of 210 emergency nurses were drawed out in four three grade A hospi- tals in Chengdu city Sichuan province by using simple cluster sampling method. The General questionnaire, Work- Family Conflict Scale, Social Support scale and Turn- over Intention Scale were used for the emergency nurses. Results:The total score of work- family conflict was 2.79 q-0.50, and the scores of social support and turn- over intention were respectively 35.37±7. 04 and 7. 17±2.43. The work- family conflict was positively correlated with social support (P〈0.05). Turn - over intention was posi- tively correlated with all dimensions of work - family conflict, and was neg- atively correlated with social support (P〈 0.01). Conclusion: The emer- gency nurses' work - family conflict, social support and turn - over inten- tion are all in a medium level,and the social support has an impact on work- family conflict, the work - family conflict and social support have an impact on turn - over intention. The nursing managers should take effective meas- ures to improve the level of nurses' social support, decrease the degree of work- family conflict, and reduce the rate of turn- over.
