摘  要:选聘大学生到村任职是国家结合农村经济发展的现实需要和大学生成长成才作出的一项重大战略决策。但作为一种新生事物,大学生村官计划在取得成效的同时也在运行中凸显了一系列问题,尤其是激励机制亟须完善。基于实证调研,通过问卷调查和访谈的方式,对大学生村官的工作内容、福利待遇、工作环境、培训、晋升及考核、工作本身的信息进行调查和了解,运用帕特(L.W.Porter)和劳勒(E.Lawler)的综合激励理论深入分析,发现大学生村官激励机制存在努力与绩效的迷茫、绩效与报酬的脱离、报酬与个人需要满足的困惑等问题。因此,从工作激励、绩效激励及薪酬激励3个方面来构建激励机制。Encouraging college students to wok in rural area is a major strategic decision made by national government,which combines the practical needs of the rural economic development with the college student talent growth.However,the implementation of college students "village officials" plan meets a series of problems while achieves good social effects,especially the incentive mechanisms.Based on empirical research,this paper has used the method of questionnaire and interviews to acquire information about work content,welfare benefits,work environment,training,promotion and assessment,the work itself.Porter and Lawler's Comprehensive Incentive theories are used to analyze existing problems in incentive mechanism of college students "village officials".It is found that they are confused with efforts and performance,performance is divorced from reward,reward can not always meet the personal needs.Therefore,we can build incentive mechanism from three aspects of work motivation,performance incentive and salary incentive.
