摘 要:选取组织成员关系为研究视角,将成员关系划分为工具性关系、义务性关系和情感性关系3个维度,并以知识吸收能力为中介变量,通过实证研究探讨了3种成员关系对知识整合的影响机制。实证研究发现,工具性关系对知识吸收能力和知识整合均没有显著正向影响;义务性关系对知识吸收能力有显著正向影响,知识吸收能力在义务性关系与知识整合之间起着完全中介作用;情感性关系对知识吸收能力和知识整合均存在显著正向影响,知识吸收能力在情感性关系与知识整合之间起着部分中介作用。Taking the perspective d organization member relationship, this paper divides member relationship into three di mension: instructive relationship, obligafional relationship and affective rehfionship. A empirical analysis is carded out to explore the impact mechanism of three types of member relationship to knowledge integration, which is intermediated by knowledge absorp tive capacity. Empirical studies have found that instructive relationship has no significantly positive effect on knowledge absorptive capacity and knowledge integration; obligational relationship has a signitlcanfly positive effect on knowledge absorptive capacity, knowledge absorptive capacity plays the complete intermediary role between obligational relationship and knowledge integration; af fective relationship is remarkably positive related with both knowledge absorptive capacity and knowledge integration, knowledge absorptive capacity plays the partial intermediary role between affective relationship and knowledge integration.
