摘  要:目的总结分析1995年~2011年首都医科大学大兴教学医院(北京市大兴区人民医院)人才队伍建设的主要措施、学科变化与卫生专业技术人才梯队的现状,为“十二五”期间人才队伍建设提供参考。方法对医院卫生专业技术人员进行整群抽样,分析其年龄、学历及职称结构特点,同时提炼出1995年~2011年期间学科变化特点,分析人才队伍建设与学科变化之间的关系。结果引进学科带头人和自主培养青年人才相结合的战略措施能够迅速改善人才队伍结构并扩充规模,支撑学科建设框架构建。目前,卫生技术人员队伍年龄小、职称偏低、学历结构较好,有旺盛的培养需求;同时,高水平学科带头人不足已经成为制约学科内涵发展的瓶颈。结论准确理解人才队伍组成特点并遵循其建设规律,对学科带头人和青年人才实行不同的培养策略,对学科带头人应该从引进为主转为自主培养为主,从而构建起人才队伍整体自主培养为主的模式。按照新模式建设人才队伍,实现“十二五”期间把医院建设成为区域医疗中心的目标。Objective To analyze and summarize the major measures, the change of subject and the existing status of development in professional technology talent echelon in Capital Medical University Daxing Teaching Hospital Beijing Daxing People Hospital from 1995 to 2011, in order to provide reference for the Twelve-Five Development in professional technology talent echelon. Methods Usecluster sampling to analyze the structure characteristics of their age, academic qualifications and titles for the health professionals in hospital, at the same time refined the subject changes during the year 1995 to 2011, and analyze the relationship between talent echelon and subject changes. Results The strategy for combining introduction of academic leaders and independent cultivation of young talents can measure to rapidly improve the structure and expand the size of the contingent, as well as supporting the subject construction frame. At present, health professionals are general young, have low titles, but better degree structures, and therefore, they all have the strong demand for training. At the same time, lack of high-level academic leaders has become the bottleneck of restricting the subject development of content. Conclusions Accura- teunderstanding the composition features of talent echelon and follow its discipline. Use the different cultivation strategies between academic leaders and young talents, academic leaders should be independent cultivated, but not just introduction, in order to build self-cultivation model. Finally reaching the "Twelve- Five" target of being the regional medical center hospital under the new model.
