摘 要:员工敬业度管理是企业人力资源管理与开发中的重要环节,通过提升员工敬业度可以有效提高员工个人及其组织的绩效。本文基于结构方程模型对制造业员工的敬业度结构进行探索与验证,开发出包含融入、责任感、投入、集中、尽职、积极主动等12个项目的制造业企业员工敬业度问卷。研究结果表明,员工的敬业度由组织认同、工作态度、精神状态、责任效能四个维度构成且此四维度结构优于双维度和单维度结构,同时敬业度二阶因子模型分析的结果支持敬业度这一高阶因子的存在。Employee engagement management is an important section in human resources management, and the employee and enterprise performance can be largely enhanced by improving employee engagement. Based on the Structural Equation Models (SEM) for exploration and verification of employee engagement structure in manufacturing industry, this paper develops an engagement questionnaire including 12 items such as involvement, responsibility, devotion, concentration, diligence, initiative and so on. The result verifies that employee engagement is composed of 4 dimensions, that is, organizational identification, working attitude, spiritual state and responsibility efficacy. The four-dimension structure is proved to be superior to the two-dimension model and the single-dimension model. Meanwhile, the analysis result of the second - order factor model supports the exis- tence of the engagement, which is a high-order factor.
