摘 要:本文采用问卷调查法,考察了政府组织中管理团队学习和员工个体学习的影响因素及其作用机制。以某政府机构140个管理团队及其团队成员为研究对象,多层线性模型结果表明,管理团队效能感在正职授权行为对团队学习的影响中起到中介作用;而且,管理团队效能感还与员工自我效能感在正职授权行为与员工学习的关系中扮演着共同中介变量角色。文章最后讨论了本研究的贡献、不足以及未来研究方向。In this study a multilevel model has been constructed to explore the mechanism between empowering leadership and team learning and individual learning in government organization. We surveyed 1776 responses from 140 teams in a government agency and used hierarchical linear modeling (HLM) to examine the hypotheses. Results revealed that chief leaders' empowering leadership was positively related to management team efficacy, which, in turn, was positively related to management team learning. Meanwhile, team efficacy and employees' self- efficacy mediated the relationship between chief leaders' empowering behavior and individual learning simultaneously. Implications for future research, theory, and practice are discussed in the end.
