摘 要:本文采用威胁与问题导向的视角,从组织层面研究认知对组织免疫行为和组织健康的影响,解释组织为什么不能适应动荡或复杂环境的深层原因。基于"组织认知—免疫行为—健康结果"的逻辑,本文提出了组织认知影响免疫行为和组织健康的机制模型——即认知的三个维度,价值判断、认知动机和认知多样性影响组织的中枢、专职、周边三个层次免疫子系统的认知和应对能力与水平,进而影响组织健康状态。本文采用案例研究方法,验证了相关的命题。研究结果显示,正确的价值观、积极的认知动机、丰富多样的知识正面影响企业的免疫行为,促进组织健康。组织的价值观是影响企业免疫行为和组织健康的关键认知因素。在未来的研究中,组织认知对组织免疫与健康的关系研究可以推广到行业层面,从自组织与他组织的交互关系中,研究如何建立有效的免疫系统。Organizational immunity is a new perspective to study organizational adaptation, which is borrowed from biology, aims at building an effective defense system, acts against all internal/external harmful and aging factors by dynamic behavior of "Recognize--Defense--Memory", to keep organization healthy and guarantee its sustainable development in a dynamic uncertain environment. However it is overlooked by most existing theories. We put forward the concept of organizational immunity, and explored its functions, mechanisms and several properties. The core issues in strategic management are connected with how organizations adapt to the increasingly turbulent and complex environmental changes and acquire the competency while avoiding failure and maintaining sustainable development. By Adapting weak or threat-oriented view, the paper tries to explain the relationship between organizational cognition, immune behavior and health, and then conclude why could not organization adapt or survive in complex and dynamic environment. Based on the logic of "cognition--behavior--outcome", the dissertation develops a more integrative perspective on the mechanism of organizational immune, providing insights into the interactions between organizational cognition, behavior and health, both within and between organizations. We examined how organizational cognition has an impact on the immune ability and outcome at the level both of individual and organization--that collectively define a model of how organizational health comes about. We think the organizational cognition have three dimen- sions, that is value or belief, cognitive motivation and cognitive diversity. We conducted an inductive, multiple-case study to explain the relationship between organizational cognition and health. The research design is based on multiple cases of the focal event, charter change events, allowing a replication logic whereby we used each case to test emerging theoretical insights.
