摘  要:在主管支持感与员工有益于组织的行为的关系上,以往研究基于"主管是组织的代理人"这一假定,认为主管对员工的支持会让员工基于社会交换原则做出有益于组织的回馈。实际上,在员工看来,主管并不一定是组织的代理人。"主管组织化身"(SOE)是学术界新近提出的一个概念,描述了员工在多大程度上认为主管是组织的代理人。本文将这一概念引入中国组织情境,考察它的内部结构,以及它在主管支持感与组织公民行为关系上的调节作用。以383名企业员工为研究对象,本研究发现:(1)SOE是一个包含共同经历感知和共同特征感知的二维构念;(2)SOE会调节主管支持感对组织公民行为的影响,表现为对高SOE的员工(那些认为主管在很大程度上能代表组织的员工)来说,主管支持感对其组织公民行为的正向影响相对较强,反之,影响较弱;(3)在以人际关系为社会结构基本形式的中国情境下,SOE对社会交换过程的调节作用可能弱于西方情境。Perceived supervisory support (PSS) describes employees' global view that supervisors value their contributions and care about their well-being. A large number of research illustrated significant relations between PSS and employees' positive responses to their organization. As for underlying reasons for the association, prior re- search used social exchange theory as framework, stating that employees normally viewed supervisors as representa- tives of the organization and generalized support from their supervisors to the organizations so that when receiving supervisory support, they are obligated to the organization. However, recent evidence has illustrated an important limit to this rationale in that employees might differ in the extent to which they view supervisors as organization's representatives. This stated,the effect of PSS on employees' responses to the organization is contingent on the ex- tent to which employees perceive their supervisors as the organization. In spite of this, however, no consideration so far has been given to this possibility. In current study, we incorporated supervisor's organizational embodiment (SOE), a new concept, into social ex- change framework to disentangle the boundary condition between PSS and employees' organizational citizenship be- havior (OCB). SOE describes employees' perception concerning the extent of their supervisor's shared identity with the organization. We proposed that when SOE was high, employees perceived that the supervisor shared the organization's characteristics and the experience of support received from the supervisor as support from the organi- zation; under this circumstance, employees were more likely to reciprocate to the organization with OCB when they received supervisory support.
