摘  要:为探索公立医院医生薪酬制度对医生诊疗行为的影响,通过对北京市某三甲医院管理者和医生的个人深度访谈,了解该院薪酬制度现状、该制度对医生诊疗行为的影响以及医生对现行薪酬制度的评价。使用MAXQDA10进行资料整理,建立主题框架进行资料分析。结果表明,在该院基本工资加以绩效评价为主的奖金的薪酬制度下,医务人员倾向于通过提高诊疗效率来增加自己的收入,但也会出现单纯追求收入指标的问题。薪酬制度主要通过奖金对医生产生激励,影响医生的诊疗行为,建议医院制定薪酬制度时既要考虑其激励作用,还要考虑如何有效地避免过度服务问题。To investigate the effect of income system on physicians ’ behaviors in public hospital ,in depth interview with senior managers and doctors was done in A Level Tertiary Class hospital in Beijing .The situation of the hospital ,the impact of the income system , and the evaluation from the doctors were understood by the interview . Software MAXQDA10 was used for coding .Theoretic framework method was recruited as data analysis method .The result shows that doctors tend to improve their clinic efficiency to increase their income .And there also are problems of pure pursuit revenue target .The payment system incentives doctors mainly through bonus ,then impacts the hospital behaviors .The hospital should consider how to effectively avoid excessive service in designing doctor ’s payment system .
