摘 要:胜任特征(胜任力)及胜任特征指标与高职院校中层管理者的整体绩效密切相关。引鉴胜任力理论及模型工具用于高职院校中层管理者能力开发实践,按照胜任力模型要求重点培养中层管理者的关键能力,可以由内而外激发中层管理者的工作潜能和创造动力。为了便于实践操作,将"高职院校中层管理者胜任力模型"中提出的9个方面的胜任特征归纳为人格特质和管理技能两大类,并以高职院校中层管理者胜任力模型实证研究结论为依据,运用文献资料法和案例研究法,提出按照"系统论"的整、分、合原理,分别从学习型组织建立、有针对性地确定能力开发项目、组织管理课程培训三个方面深入推进高职院校中层管理者能力开发。Considering the influence of the managerial staff's competence and its indicators on the overall performance of middle management, we apply the competence theory and assessment model to the practice of managerial skills development of middle management of higher vocational colleges in this research. According to the competence model, the focus is put on cultivating key abilities of middle management to inspire their potential in work and motivation for creation. For the convenience of operation, the competence model for middle management of higher vocational college proposed by Wang Kun in 2009 is categorized the 9 indicators of competence into two-personality and managerial skills. Then, based on the empirical study on the competence model, the literatures study and case study, we suggest constructing a learning-oriented organization and developing customized training programs and organization management courses for competence development according to the integration, division and synthesis principle of systematology.
