部队医疗应急救援队的团队有效性影响因素研究

摘　　要：目的探讨影响医疗应急救援队的团队有效性因素及验证团队过程的中介效应。方法采用自陈式问卷对某部队医疗应急救援队216名队员进行调查,统计学处理采用相关分析及层次回归分析。结果相关分析表明团队宜人性、严谨性水平与任务绩效正相关(r=0.37,0.42;P<0.05或P<0.01);团队神经质水平与合作满意度负相关(r=-0.32,P<0.05);层次回归分析表明团队过程变量(信任、沟通和冲突)在团队人格(宜人性、严谨性和神经质)组成与团队有效性(任务绩效与合作满意度)之间起中介效应(β=0.54,0.35,0.29,0.36;P<0.05或P<0.01);而团队过程变量在团队严谨性与任务绩效之间的中介作用不显著。结论医疗应急救援队中团队宜人性和严谨性越高,团队有效性越高;而团队神经质水平越高,合作满意度水平越低;团队过程变量在团队人格组成与团队有效性之间起中介效应。Objective To explore factors of emergency medical relief team effectiveness and verify mediating effect of team process. Methods 216 members from emergency medical relief team of armed police forces were investigated by self-reporting ques- tionnaires, correlation analysis and hierarchical regression analysis were applied in the statistical process. Results Pearson correlation analysis showed that team agreeableness, team conscientiousness and task performance had positive correlation （ r = 0. 37, 0. 42 ; P 〈 0. 05 or P 〈 0. 01 ） ; team nervousness and cooperative satisfaction had negative correlation （ r = -0. 32, P 〈 0. 05 ） ; hierarchy regres- sion analysis showed that team process variables（ confidence, communication and conflict） had mediating effect between team personal- ity composition （team agreeableness, team conscientiousness and team nervousness） and team effectiveness（task performance and co- operative satisfaction） （ β= 0. 54, 0. 35, 0. 29, 0. 36 ; P 〈 0. 05 or P 〈 0. 01 ） ; while team process variables had no significant media- ting effect between team conscientiousness and task performance. Conclusions On the emergency medical relief team, the higher team agreeableness and team conscientiousness, the higher team effectiveness; while the higher team nervousness, the lower coopera- tive satisfaction; team process variables has mediating effect between team personality and team effectiveness.
