摘 要:目的 :提高护士留职意愿。方法 :构建护士群体间的同事支持系统,开展分层培训、心理支持、"三年内护士导师结对制""秘密天使在行动"等活动提高护士留职意愿。结果 :经过两年实施,比较实施前后护士留职意愿及护士对护理工作满意度,差异具有统计学意义(P<0.01);护士辞职率从2011年的7.8%降到2013年的3.6%。结论 :建立同事支持系统提高了护士工作满意度,提高了护士留职意愿,降低了护士离职率。Objective: To improve nurses' intention to stay. Methods: Construction of support system between nursing colleagues, hierarchical training, psychological support, "Mentors system for nurses within three years", "Secret Angel in action" were carried out to improve nurses' intention. Results: After two years of implementation, we compared nurses' intent to stay and nurse satisfaction to the nursing work before and after implementation, and the difference was statistically significant(P〈0.01). Nurse's turnover rate reduced from 7.8% in 2011 to 3.6% in 2013. Conclusions: The construction of colleague support system may improve the nurses' job satisfaction and nurses' intention to stay, and reduce their turnover rate.
