The Influence of Openness to Experience and Team Cohesion on Employee Creativity:Cross-Level Research Based on the Mediation of Knowledge Sharing

摘  要:从信息处理视角,运用多层线性模型开展有关研究。研究发现,个体经验开放性和团队内聚力对于研发团队成员创造力均具有正面作用,而个体知识分享在其中起到部分中介作用。研究结果表明,相对于高内聚力团队,在低内聚力团队中,经验开放性通过个体知识分享对员工创造力的间接作用有着更强的正面导向。研究结论有助于深入理解个性特质与团队层次因素对员工创造力的作用机制,为管理者采取适当的团队管理方式、提升员工创造力提供了相关建议。From the perspective of information processing,using hierarchical linear modeling,this study shows that openness to experience and team cohesion are positively associated with employee creativity in R&D teams,and that individual knowledge sharing plays a mediating role in the above relationships.It also finds out an effect of moderated mediation,that is,compared to teams with high cohesion,for teams with low cohesion,individual knowledge sharing plays a stronger mediating effect on the relationship between openness to experience and employee creativity.The study deepens the understanding of how personal traits and team level factors affect employee creativity,and offers some suggestions on team management to enhance employee creativity.
