企业家战略执行能力的提升:大五人格与环境复杂性的作用

摘　　要：个体大五人格和企业环境特征是影响企业家战略执行能力提升的关键因素。基于职业选择理论和个体-情境互动理论相结合的视角,以广东省中小民营企业为对象的实证研究表明:企业家的外向性、经验开放性和尽责性与战略执行能力均显著正相关,企业家的神经质与战略执行能力显著负相关,企业家的宜人性与战略执行能力没有显著相关关系;企业环境复杂性对企业家的神经质与战略执行能力间的关系及企业家的宜人性与战略执行能力间的关系均起负向调节作用,而对企业家的尽责性与战略执行能力间的关系起正向调节作用,但对企业家的外向性与战略执行能力间的关系及企业家的经验开放性与战略执行能力间的关系均没有显著调节作用。因而企业家应当通过增进特定人格特质的修炼,并使之与企业环境的复杂性状况相匹配,以促进其战略执行能力的提升。Individual big five personalities and an enterprise＇s environmental characteristics are key factors that impact the enhancement of entrepreneurial strategic executing competencies. Integrating the perspectives of occupational choice theory and person-environment interaction theory,this paper investigates 202 private SMEs in Guangdong Province and finds that an entrepreneur＇s extraversion,openness to experience and conscientiousness have significantly positive impacts on his / her strategic executing competencies, and an entrepreneur＇s neuroticism has a significantly negative impact on his / her strategic executing competencies,while an entrepreneur＇s agreeableness does not have a significant impact on his / her strategic executing competencies. Moreover,an enterprise＇s environmental complexity negatively moderates both the relationship between its entrepreneur＇s neuroticism and strategic executing competencies and the relationship between its entrepreneur＇s agreeableness and strategic executing competencies,while it positively moderates the relationship between its entrepreneur＇s conscientiousness and strategic executing competencies,but it does not moderate either the relationship between its entrepreneur＇s extraversion and strategic executing competencies or the relationship between its entrepreneur＇s openness to experience and strategic executing competencies. The above results have important practical implications for the development of private SME＇s entrepreneurial strategic executing competencies.
