摘　　要：辅导员作为大学生走完四年大学生涯的陪伴者,是高等教育人才培养中的一支中坚力量,除了担任好管理、教育工作者这一职务外,还充当着大学生良师益友的角色,在培养学生成长成才方面有极为重要的作用。而事实上,辅导员队伍建设过程中本身存在着人员配置过高、工作面太广、工作强度大等问题,队伍的稳定和内部结构优化是一项紧迫任务,如何打造一支充分发挥应有作用的辅导员队伍也是现实给各高校提出的一大课题。Counselors as college students＇ four-year career companion are a backbone of personnel training for highereducation. In addition to serving as good managements and educators, they also serve as students＇ mentors to play a veryimportant role in the growth and success of students. In fact, there are some problems of high staffing, wide working faceand high intensity work in the counselors construction process itself. The stability and optimization of the team＇s internalstructure is an urgent task. How to build a team of counselors playing full roles is also a major issue raised by collegesand universities.
