摘 要:[目的]了解护士心理契约现状,为护理管理者利用心理契约减少护士流失提供参考依据。[方法]采用问卷调查法对江苏省10家三级医院436名护士进行调查,并分析不同人口学特征对护士心理契约的影响。[结果]81.19%的护士都属于较积极的心理契约类型,但护士责任得分明显高于医院责任;不同职称、职务和月收入的护士在护士责任方面比较差异有统计学意义(P<0.05),不同年龄、职务、工作年限和月收入的护士在医院责任方面比较差异有统计学意义(P<0.05)。[结论]护士对自身的职责有较清楚的认识,对医院有较高的期望,医院和护理管理者应制定有针对性的激励措施,充分调动护士工作的积极性和主动性。Objective:To know about the status quo of psychological contract of nurses,so as to provide some references for nursing managers using the psychological contract to reduce the loss of nurses.Methods:A total of 436 nurses in 10 third grade hospitals in Jiangsu province received survey by questionnaire method.And then to analyze the influence of different demographic characteristics on psychological contract of nurses.Results:81.19% of the nurses belong to the more positive psychological contract type.However,the nurses’responsibility score was significantly higher than the hospitals responsibility.There were statistically significant differences in nurses’re-sponsibility among nurses with different ages,positions,length of service and salary (P 〈0.05),there was sta-tistically significant differences in hospital responsibility among nurses with different ages,positions,length of service and salary (P 〈0.05).Conclusion:Nurses have a more clear understanding on their own responsibility and have higher expectations for hospitals.Hospitals and nursing managers should formulate the targeted incen-tive measures and mobilize the enthusiasm and initiative of nurses fully.
