摘 要:在员工沉默和员工进谏的研究中,学者们要么聚焦于员工沉默;要么聚焦于员工进谏,却忽略了介乎两者之间的"声音"行为,即形式上为进谏,实质上是沉默,我们将之称为员工"沉默的声音"。虽然有学者注意到员工沉默中存在着"声音"的现象,但是并没有对此展开研究。本研究扎根于本土文化,用质性方法研究这一现象。研究发现,员工沉默的声音是个多维构念,可以分为利益性、防御性、情感性三个维度。同时,本文构建了沉默声音的模型,并就组织如何更好地识别与应对员工的"声音"提出建议。In the former research of employee's silence and voice behavior, scholars focused on either their silence or remonstration, but ignoring somewhere the voice between the two. We defined this behavior as ‘Silent voice',which is essentially a silence behavior with a form of voice behavior. Although some scholars have noticed that this phenomenon did exist, but they have not researched it. Rooted in Chinese culture, this study uses qualita-tive method to study the phenomenon. It finds that the employee 's silent voice behavior is a multidimensional construct, which can be divided into benefit, defensiveness and emotion. At the same time, we built the model of silence voice, and put forward some suggestions on how to better identify and respond to their voice.
