摘  要:员工创造性绩效影响机制的研究缺乏对认知、动机和情感机制交互作用的探讨,工作激情是进行3种影响机制融合研究的最佳变量.以204名企业员工及其对应主管为研究对象,采用两时点滞后的纵向研究方法,以激情二元模型为基础,以认知投入、成就目标导向和情绪调节作为代表变量,对员工工作激情影响创造性绩效的认知、动机和情感机制的整合路径进行研究.结果表明:和谐的工作激情同时通过动机通道(掌握趋近目标导向)和情感通道(认知重评与表达抑制两种情绪调节策略)作用于认知机制(认知投入),进而影响创造性绩效;强迫的工作激情仅通过动机通道(绩效趋近目标导向与绩效回避目标导向)作用于认知机制(认知投入),进而影响创造性绩效.It is lack of exploration on the interaction effective of cognitive,motivational and emotional mechanism in the study on the influence mechanism of creative performance of employees.Work passion is the most proper variable for the integrated study on the above three mechanisms.Aiming at the dynamic influence process of work passion on creative performance,two time points longitudinal method was used in the present study.Based on dualistic model of passion,using cognitive engagement,achievement goal orientation and emotion regulation as representative variables,the present study explored the integrated path of cognitive,motivational and emotional mechanism between work passion and creative performance.By surveying 204 employees and their corresponding supervisors,results showed that harmonious work passion influenced on the cognitive path through both motivational and emotional paths,in turn,on creative performance.While obsessive work passion influenced on the cognitive path only through motivational path,which in turn impacted on the creative performance of employees.
