摘 要:目的对住院总护士高离职率的原因进行调查,并探讨提高住院总护士留职率的有效策略。方法对第二军医大学东方肝胆外科医院部分已离职及所有在岗住院总护士进行问卷调查,采用离职意愿量表、护士工作满意度量表、工作能力指数法及基本情况调查表进行测量。结果住院总护士离职意愿总均分为(2.03±0.60)分。多因素Logistic回归分析显示,福利待遇、排班、家庭-工作平衡、岗位职责过多是住院总护士离职意愿的独立影响因素(P<0.01或P<0.05)。结论住院总护士的离职意愿高;福利待遇、排班、家庭-工作平衡、岗位职责过多是影响离职意愿的因素。护理管理者应了解并掌握住院总护士离职的主要原因,积极采取相应措施,以降低住院总护士离职率。Objective To explore the reasons of high turnover rate of chief resident nurses,and discuss the effective strategy to improve the intension to stay.Methods Several resigned nurses and all present chief resident nurses were selected and investigated by using turnover intension scale, nurses job satisfaction scale, working capability index and general information scale. Results The score of turnover intention of chief resident nurses was (2.03 ± 0.60), the multiple logistic regression result showed that the welfare, working shifts, family-work balance and multiple job responsibilities were the independent influencing fac- tors of the turnover intention (P〈0.01 or P〈0.05).Conclusion Chief resident nurses had high turnover intention, the welfare, working shifts, family-work balance and multiple job responsibilities are the inde- pendent influencing factors.Nursing managers should understand the main reasons for high turnover rates, and take active response to reduce the turnover rates of chief resident nurses.
