摘 要:随着学习型组织的建立与组织结构扁平化的到来,同辈指导作为指导关系的一个重要形式,在国内外很多企业中都有了广泛的应用,已经成为企业发展人力资源、培养人力资本的一种重要手段。国外学术界对其给予了极大的关注,不少研究证实了它对指导者、被指导者以及组织的影响,而国内对它的研究却比较少。通过梳理大量的文献,本文从同辈指导的概念、功能、作用与影响因素等方面进行了综述,并指出未来的研究方向,为国内相关研究、企业人才培养与员工个人发展提供借鉴。With the establishment of Learning Organization and the arrival of flat organization, as a type of mantoring relationship, peer mantoring is widely applied in domestic and foreign enterprises. And it has been an important approach to develop human resource and human capital in organizations. Many foreign scholars pay attention to the field of peer mentoring and many studies has confirmed its effects on peers and organizations. However, there are few introductions in the domestic. Based on literature review, this paper introduces the concept and functions of peer mentoring, analyzes the antecedent variables, effects of peer mentoring and discusses the trends and directions for future research. Offer suggestions for domestic research, personal training and employee development in organizations.
