摘 要:以重庆市为例,对新时期乡镇基层公务员职业心理、职业倦怠及与离职倾向关系进行了实证研究。结论表明,当前乡镇基层公务员职业优越感较低,但对中央政府相关吏治整顿政策的认同度较高;普遍认为工资收入过低,职务晋升不够公平;虽然工作压力较大,但职业倦怠感并不严重;在离职倾向上,总体离职倾向并不高,但普遍持犹豫矛盾态度,该心理态度会影响工作效能;影响乡镇基层公务员离职倾向的主要因素有职业优越感、职务晋升公平性以及情绪衰竭感三个变量。未来应从严格执行公务员福利待遇政策、切实保障职务晋升公平公正、上级政府任务布置更具现实针对性三方面系统完善乡镇基层公务员队伍建设和管理。The paper gives a empirical research on career psychology and burnout and the relation to turnover intention about township junior public servants of Chongqing city of a new period. The finding shows that the junior public servants' career superiority is low, police support level is high, and most junior public servants grumble the low pay and the leadership positions promotion is unfair. The study results also shows that township junior public servants' job burnout is not serious although their work stress is higher, their turnover intention is more hesitate and also not serious, there are three factors influence the turnover intention including career superiority, the fairness of leadership positions promotion, the spirits frustration. We should take actions for township junior public servants such as rising wages, assuring fair leadership positions promotion, and having more practical aim of tasks assigned by senior government to ensure a high quality and forward looking civil service.
