摘 要:从海外高层次学术人才的引进到作用的发挥,存在一个文化适应的中间环节,但无论是政策制定还是相关研究一般都忽视这一过程。文章在分析相关文化适应理论的基础上,认为海外华人中的高层次人才在归国融入高校组织的过程中,不仅需要积极适应国内文化,而且承担着推动组织文化建设、制度变革的社会预期。归国人才在高校组织融入过程中存在着文化认同、工作方式、管理制度和人际交往等方面的跨文化挑战,这一方面需要海归群体自身在文化适应和人际关系等方面做出积极调整,另一方面也需要高校改变对海外高层次人才的文化认知,改革教师评价制度和组织管理体制。When the high-level overseas academic talents are introduced into Chinese universities and play their roles,there is an intermediate links of cultural adaption,aprocess generally neglected by police-making and relevant researches.Based on the acculturation theories,the article argues that the high-level overseas Chinese talents not only need to adapt to Chinese culture positively but also undertake the duty of organizing cultural construction and reforming institution in the process of blending into the university organization.However,the returned talents confront many cross-cultural challenges,such as cultural identity,working styles,management systems and interpersonal relationship,etc.For this reason,on the one hand,the returned talents need adjust themselves positively on cultural adaptation,interpersonal relationship and so on.On the other hand,the university should change the culture cognition on the overseas Chinese talents and reform teacher evaluation system and organization management system.
