摘 要:员工帮助计划(EAPs)是一项帮助员工缓解工作压力、降低健康成本和提升工作绩效的重要工作,对于改进组织效率具有非常重要的作用。本文以本土企业的员工为调研对象,通过运用探测性检验、探索性因子分析和验证性因子分析等定性与定量相结合的研究方法,发展了中国文化背景下的企业员工帮助计划的测量量表,并与西方量表进行比较。结果表明,不同于西方学者所惯用的EAPs量表,在健康帮助、工作帮助、生活帮助和离休帮助四维度之中,本土企业EAPs更侧重于健康帮助和离休帮助。最后基于253份有效样本,对EAPs量表的功效进行了检验,结果显示,EAPs对于工作家庭冲突、离职倾向和工作投入具有显著的预测效果。Employee Assistance Programs (EAPs) is an important work for helping employees alleviate work stress, reduce health costs and improve working performance, which also plays an important role on improving quality of human capital and organizational efficiency. Based on employees' and organizational traits in developed country, effective EAPs scale was developed by some scholars abroad, and widely used in research and management field. In this paper the EAPs scale is constructed based on the samples from the domestic enterprise, using exploratory factor analysis, confirmatory factor analysis. The results show that there a lot of differences between the west EAPs scale and domestic EAPs scale. That is, Chinese employees show more interest on the assistance of health. Further, we also test the EAPs' effects using 253 samples. The results show that the dimensions of EAPs play negative effects on work-family conflict turnover intention, and play positive effect on job involvement.
