摘 要:以高新技术企业的知识型员工为样本,采用实证主义范式展开验证研究。基于描述性统计分析、验证性因子分析以及多元统计分析等分析方法,借助SPSS17.0和LISREL8.7,检验本文所构建的4个嵌套模型,统计检验证实了内部动机、工作特性以及组织创新氛围与员工创造力正相关;工作特性、组织创新氛围与工作动机的二项交互显著影响员工创造力。在本文的四个二项交互效应中,除了外部动机与工作特性的二项交互效应为负,其它均对员工创造力有正向影响;工作特性、组织创新氛围与内部动机的三项交互效应显著正向影响员工创造力。基于实证研究结论,企业可以营造良好的创新氛围、优化工作任务设计以及根据员工的工作动机进行工作调适,以更好地促进员工投入创造性活动。Combined with the perspective of structural functionalism and significance of constructivism,data was collected and tested from the sample of high-tech organization's knowledge staff by an empirical study.The hypotheses have been demonstrated except for the last one based on the descriptive statistical analysis,confirmatory factor analysis,and multivariate statistical analysis methods by using SPSS 17.0and LISREL 8.7to verify the four nested models.Based on the statistical test results,this essay demonstrates that intrinsic motivation,job characteristics and organizational innovation climate are positively related to the employee creativity;that job characteristics,organization atmosphere interaction with two of the work motivation significantly affect employee creativity;that interaction that affects the four items are negative,and others have positive effects on employee creativity;that the three interaction of job characteristics,organizational innovation climate and intrinsic motivation have significantly positive effect on employee creativity.These findings will contribute organizations to promote employees' creativity based on the employees' personal work motivation,innovative climate creation,and optimization design.
