摘 要:目的:探讨心理契约破坏对组织公民行为的作用机制。方法:采用问卷调查法对广州13家公司的283名在职员工进行调查。结果:①心理契约破坏与组织公民行为呈显著负相关关系;②组织认同感在心理契约破坏与组织公民行为之间起部分中介作用;③心理资本对组织认同感的中介作用具有调节效应,心理资本调节了组织认同感到组织公民行为之间的关系,具体而言,对心理资本较低的员工来说,组织认同感的降低对组织公民行为的消极影响更显著。结论:心理契约破坏对员工组织公民行为的影响是有调节的中介效应。Objective: To explore the mechanism by which how psychological contract breach affects organizational citi- zenship behavior. Methods: 283 employees from 13 companies in Guangzhou were recruited by the questionnaire method. Results: The results indicated that: (1)there was a significant negative correlation between psychological contract breach and organizational citizenship behavior; (2)organizational identification played a partial mediating role between psychologi- cal contract breach and organizational citizenship behavior; (3)psychological capital moderated this mediating effect. Psy- chological capital moderated the effect of organizational identification on organizational citizenship behavior. Specifically, the negative effect of organizational identification reduction on organizational citizenship behavior was stronger in the em- ployees with low level of psychological capital, compared to those with high level of psychological capital. Conclusion: Our findings suggest a moderated mediating effect of psychological contract breach on organizational citizenship behavior.
