摘  要:支持性的反馈环境会减少反馈的潜在消极影响。基于人境互动论的观点,以439位来自不同省市、不同行业的企业员工为研究对象,运用多层次线性模型(HLM)探讨反馈寻求行为的前因变量和作用机制。结果表明,友好反馈文化正向影响反馈寻求行为,且反馈导向在其间起到了部分中介作用;精熟目标导向能够显著调节友好反馈文化与反馈寻求行为之间的关系,精熟导向越高的个体,友好反馈文化对其反馈寻求行为的影响越强烈,但表现目标导向在二者关系中的调节效应并不显著。The supportive feedback environment can reduce the potential negative influences of feedbacks. Based on the human-environment interaction theory, this paper takes 439 business employees from different provinces/cities and different industries as research objects to explore the antecedent variables and action mechanism of the feedback-seeking behavior with the hierarchical linear modeling(HLM). The results show that feedback-friendly culture can positively affect the feedback-seeking behavior, in which the feedback orientation has played a partial intermediary role. A mastery orientation can significantly adjust the relationship between feedback-friendly culture and feedback-seeking behavior. The more mastery oriented the individual is, the stronger impact the feedback-friendly culture would have on its feedback-seeking behavior. However, the achievement goal orientation has no significant adjusting effect on the relationship between the two.
