摘 要:目的 描述新生儿重症监护室(NICU)护士工作满意度的现状并分析影响因素,从而为临床采取促进护士满意度的措施提供依据.方法 本研究为描述性研究.采用简便抽样的方法选取2014年12月全国7家三级甲等综合性儿童医院273名临床护士进行问卷调查,采用国内学者陶红的护士工作满意度量表进行测量.结果 全国三级甲等综合性儿童专科医院护士工作满意度的总平均得分为(3.06±1.12)分(评分范围1-5分),得分最高的维度为与同事的关系(3.69±0.83)分、最低的维度为福利待遇(2.19±1.02)分;用年龄、学历、职称、工作年限、NICU工作年限、婚姻状况、有无孩子对工作人员满意度得分情况进行单因素分析结果显示,不同工作年限的护士工作满意度得分不同(F=7.561,P〈0.01),不同NICU工作年限满意度得分差异有统计学意义(F=4.657,P〈0.01),有无孩子对护士工作满意度中的"家庭与工作的平衡"维度得分有影响(t=2.383,P〈0.05).结论 全国NICU护士工作满意度整体水平较低,对工资福利和工作本身尤其不满;护士工作满意度与工作时间、有无孩子密切相关.建议应该重视护士的福利待遇,强化人性化管理方式,促进NICU护士工作满意度.Objective To describe job satisfaction of neonatal intensive care unit (NICU) nurses in general children′s hospitals and thus provide reference for facilitating the clinical job satisfaction. Methods A descriptive, correlational design was used to study job satisfaction among NICU nurses. Questionnaires of job satisfaction were conducted in 7 NICUs among 273 nurses from the selected general children′s hospitals. Results The average score of nurse job satisfaction was 3.06 ± 1.12 (score range of l - 5), satisfaction with relationship with colleagues scored the highest (3.69 ± 0.83), satisfaction with wage and welfare scored the lowest (2.19±1.02). Factor analysis with age, educational background, professional title, working experience, NICU working experience, marital status, having kids or not revealed that the strongest positive correlation was between working experience(F=7.561, P 〈 0.01), NICU working experience(F=4.657, P〈0.01)with overall job satisfaction, and there was differencein the"harmonious between work and family"dimension of job satisfaction between the nurses who had kids or not(t=2.383, P 〈 0.05). Conclusions The level of NICU nurse job satisfaction was low, the influencing factors of nurse satisfaction included working experience, NICU working experiences and kids. It is suggested that we should pay more attention to the wage and welfare of the nurses, strengthen the human-based management, and promote the job satisfaction of nurses in NICU.
