摘 要:本文基于169位知识员工及其28位主管领导的配对数据,依据自我决定理论与社会交换理论,探讨了组织内、外社会网络的联结强度对创新行为的影响,并检验了关系需求满足的中介效应与风险规避的调节效应。研究结果表明,组织内、外联结强度对创新行为都具有显著正向影响;关系需求满足仅在组织内部联结强度与创新行为之间起完全中介效应,组织外部联结强度并不通过关系需求满足对创新行为产生影响;风险规避在关系需求满足与创新行为的关系中起正向调节效应。Drawing on matching data of 169 knowledge staff and 28 immediate supervisors, based on self determination theory and social exchange theory, we examine the effect of internal and external of organizational social network tie strength on innovation behavior, and whether these relations are mediated by need satisfaction for relatedness, whether are moderated by risk aversion. The results indicate that internal and external iie strength both show positive effects on innovation behavior, and need satisfaction for relatedness plays a full mediating role only in the relationship between internal tie strength and innovation behavior, and does not in the relationship between external tie strength and innova- tion behavior, and the relationship between need satisfaction for relatedness and innovation behavior is positively modera- ted by risk aversion.
