摘 要:目的了解基于岗位胜任力的不同层级护士的培训需求,为构建不同层级护士规范化培训体系提供理论依据。方法通过文献回顾、德尔菲(Delphi)专家咨询法设计调查问卷,采用分层随机抽样的方法对我院640名临床岗位不同层级护士进行调查,利用SPSS 17.0软件包对数据进行处理和分析。结果不同层级护士培训需求比较差异有显著性(F=6.46~82.22,P〈0.05)。N0级护士需求得分较高的有基础护理知识、沟通能力等;N1级护士需求得分较高的有专科护理知识、沟通能力等;N2级护士需求得分较高的有危重病人的护理知识、专科护理知识等;N3级护士需求得分较高的有科研创新能力、管理能力等;N4级护士需求得分较高的仍然是科研创新能力、管理能力等。护士希望得到的培训方式主要为集中培训(91.4%)、院内轮转(85.3%)等;喜欢的授课方式主要为现场操作示范与视频回放(84.7%)、网络平台集中授课(77.8%)等。结论调查显示,不同层级护士培训需求不同,护士培训应分层次、分内容、分阶段进行,并采取多渠道、多方位的培训方式,改进并完善现有的培训大纲,增加新的培训项目、内容及方式,提高各层级护士的岗位胜任力,保证病区护理质量。Objective To understand the training needs of different levels of nurses based on post competency and provide theoretical basis for constructing a standardized training system that adapts to them. Methods A questionnaire was designed through literature review and Delphi technique,640 nurses of different levels of our hospital were surveyed using stratified random sampling, the data collected were processed and analyzed employing SPSS 17 software package. Results The differences in nurses’ training needs among nurses at different levels were significant (F=6.46-82.22,P〈0.05). The demand scores of basic nursing knowledge and interpersonal communication were higher in nurses of class N0; that of specialized nursing knowledge and interpersonal communication were higher in nurses of class N1; that of nursing knowledge of critical patients and specialized patients were higher in nurses of class N2; that of scientific research and innovation ability and management ability were higher in nurses of class N3; those of class N4, the higher demand score was still the research innovation ability and management ability, and so on. The modes of training nurses hoped to get were concentrated training (91.4%) and in-hospital rotation (85.3%), the ways of teaching they liked were field operation demonstration and video playback (84.7%) and network platform focused teaching (77.8%). Conclusion The survey showed that the training needs of nurses at different levels were different. Nurse training should be divided into different levels, contents, and stages applying multi-channel and multi-faceted training pattern to improve and perfect the existing training programs, increase new training programs, content and methods, and thus to improve the competency of nurses at different levels and ensure the quality of ward nursing.
