摘 要:目的分析建立一套具有可操作性的绩效考核方案,观察并分析其在加强护理管理中的应用效果.方法应用关键指标、问卷调查和专家咨询法,建立绩效考核实施方案,比较方案实施前后护理岗位人员各项指标满意度,以及方案实施前后医生对护理岗位人员相关指标满意度.结果方案实施后护理岗位人员各项指标满意度在评优、晋职晋升、排班模式、绩效分配、留职意愿、综合满意度的评分较实施前有明显提升(P<0.05);同时方案实施后医生对护理岗位人员相关指标满意度评分在应急能力、沟通情况、责任心、医疗事项落实情况及综合满意度等方面较实施前有明显提升(P<0.05),护理岗位人员自身综合满意度和医生对护理岗位人员综合满意度分别由方案实施前的82.18%和83.55%提高到方案实施后的97.02%和99.05%.结论护理绩效考核方案的制定使护理管理更加规范继而提高管理水平,并能促进护理质量的显著提高,能提高医生及病人对护理人员的满意度,能极大的促进护理人员的工作主动性、积极性和创造性,同时也为很好的利用护理人力资源创造了较好的激励机制.Objective Analysis of the establishment of a set of operational performance appraisal program,observation and analysis of its application to strengthening the management of nursing. Me thods With key indicators, questionnaire survey and expert consultation, performance appraisal implementation plan was established, and the satisfaction degree of nursing staff and of doctors with nursing staff before and after the implementation plan were compared. Re s ults After the implementation of the program, the satisfaction scores of the nursing staff in the evaluation of merit, promotion, scheduling, performance distribution, retention intention and comprehensive satisfaction were significantly improved(P0.05). At the same time,after the implementation of the program, the satisfaction score of doctors was significantly improved in nursing staff's emergency response ability, communication, responsibility, implementation of medical treatment and comprehensive satisfaction(P0.05). Comprehensive satisfaction degree of nursing staff with themselves and of doctors with the nursing staff has improved from 82.18% and 83.55% before implementation to 97.02% and 99.05% after implementation. Conclus ion Implementation of nursing performance evaluation program standardized nursing management, and thus improved the management level, and promoted nursing quality. As doctors' and patients' satisfaction with nursing staff improved, nursing staff greatly improved their working initiative, enthusiasm and creativity. It created a better incentive mechanism to make full use of human resources.
