摘 要:高校教师发展呈现出六个特征:经验积累在高校教学科研工作中十分重要;性别因素对高校教师业绩影响不明显;教学与科研业绩存在冲突;高校教师工作动力总体较好;青年讲师成长起步艰难;考核导向发展模式效果显著。高校教师发展强调教学维度、专业维度、组织维度和个人维度四个方面的内涵。高校教师在组织发展方面的需求明显高于个人发展需求和专业发展需求,教学发展需求相对最弱;中青年教师的四项发展需求明显高于年长教师,中级职称和副高职称教师的四项发展需求明显高于正高职称教师。在组织发展需求方面,高校教师作为高知人群,对于工作环境质量的需求为首要需求;在个人发展需求方面,住房、工资等福利待遇是教师最关注的问题;高校教师在专业发展需求的科研经费支持力度、同行之间的交流互动、科研发展规划等方面也存在进一步的诉求;而在教学发展维度的诉求过于薄弱,重视程度不足。综合考虑教师客观业绩表现和主观发展需求,高校教师发展应该营造教学科研协调发展的氛围;量材而用,鼓励教师差异化发展;创新机制,增强正高岗位流动性;优化考核,调动教师的工作积极性;帮带青年教师成长;抓好关键,把握教师需求热点。高校要创造良好的教学科研环境,促进教师成长,制定人才战略,推动"双一流"建设。This paper draws the conclusion that faculties' development presents six main features:Experience accumulation is very important.The effect of gender factors on faculties' performance is not obvious.The conflict between teaching and scientific research performance truly exists.The faculties' work motivation is generally good.The development and growth of young assistant professors face difficulties.The effect of assessment oriented development mode is significant.Fourdimensions are included in faculty development:instructional development,professional development,organizational development and personal development.The questionnaire survey results show that faculties' demand in organizational development is obviously higher than that of personal and professional development,and the instructional development demand is the weakest.The development needs of young and middle-aged faculties are significantly higher than those of senior teachers,and the development needs of assistant professors and associate professors are significantly higher than those of professors.Faculties' demand for quality of working environment is the primary demand among the organization development needs,and as for the personal development needs,housing,wages and other benefits are the most concerned.Faculties also have further demands on the professional development needs of the scientific research funding support,peer interaction,scientific development and planning.However,the demand of instructional development is too weak and the attention is not enough.As for the faculties' performance and development needs,the following factors should be considered:creating an atmosphere of coordinated development of teaching and scientific research,encouraging faculties to differentiation development,enhancing positions liquidity,scientific and rational assessment,helping young faculties,grasping faculties' key needs,which is a beneficial attempt for promoting the faculties' development,making strategy and the long-term development of colleges and unive
