摘 要:本文采用图书馆内部服务质量评价量表、明尼苏达满意度量表和员工组织承诺问卷,对268名图书馆员进行问卷调查,探讨在公共图书馆改革背景下馆员组织承诺的现状特点与影响因素。结果显示,馆员组织承诺总体处于中等偏上水平,其中,各维度水平从大到小依次是继续承诺>规范承诺>情感承诺>理想承诺;内部服务质量和工作满意度是组织承诺的有效预测因素;馆员对图书馆内部服务质量评价总体比较满意,但各维度差异显著,对图书馆内部可感知性评价最高,对图书馆内部响应性评价最低。研究结果对图书馆开展人力资源评估和实施员工忠诚度管理具有一定的参考意义。This article makes a questionnaire investigation consisting of Internal Service Quality Evaluation Scale, Minnesota Satisfaction Questionnaire and Employee Organizational Commitment Questionnaire on 268 librarians to explore the current statement and influential factors of librarian organizational commitment under the background of public library reform. The main results are listed as following: librarian organizational commitment is overall above the moderate level, and the dimensions of organizational commitment in descending order are continuance commitment, normative commitment, effective commitment, ideal commitment; internal service quality and job satisfaction are the effective predictors of organizational commitment; librarians are satisfied with the overall library internal service quality, but show significant difference in each dimension that ranking library internal perception on the highest score and library internal responsiveness on the lowest score. The research results have reference significance for libraries to carry out human resource evaluation and employee loyalty management.
