摘　　要：近年来,破坏性领导行为引起了学者们的高度重视。已有研究主要探讨破坏性领导行为的消极后果,而对破坏性领导行为的诱因研究则相当匮乏。那么,破坏性领导行为究竟是如何产生的?为了回答这个问题,本研究基于人格特质的视角,探讨破坏性领导行为的成因及其机制。研究结果表明,管理者的自恋特质会诱发破坏性领导行为,这种诱发一部分直接作用于破坏性领导行为,另一部分透过道德脱离间接作用于破坏性领导行为,并且,个体政治技能在管理者的自恋特质与破坏性领导行为之间起调节作用,高政治技能能够弱化管理者自恋特质与破坏性领导行为之间的关系。这项研究结果探明了促使破坏性领导行为产生的人格特质及其过程,对揭示破坏性领导行为的诱因具有重要的学术价值和实践意义。In recent years, destructive leadership behaviors have been paid great attention by scholars. The existing research mainly focuses on the negative consequences of destructive leadership behavior, while research on the antecedents of destructive leadership is rather lacking. To answer this question, this study explores the antecedent and its mechanisms of destructive leadership behaviors based on the perspective of personality traits. The research results show that managers＇ narcissistic traits will induce destructive leadership behaviors, the part direct effect on destructive leadership behaviors, the other indirect effect on destructive leadership behaviors through moral disengagement. Individual political skills play a moderating role between managers＇ narcissistic traits and destructive leadership behaviors, and high political skills can weaken the relationship between managers＇ narcissistic traits and destructive leadership behaviors. The findings of this study demonstrate that personality traits and their mechanisms that contribute to destructive leadership behaviors which have important academic and practical implications for revealing the antecedent of destructive leadership behaviors.
