摘  要:目的:从医院托管模式视角出发,测量医院员工的组织承诺现状,找出组织承诺的影响因素,探讨持续提升员工组织承诺的对策建议,为医院管理层制定相关决策提供依据。方法:对托管后医院和对照医院员工进行组织承诺抽样调查。采用spss17.0统计软件对数据进行分析处理。结果:托管医院与对照医院员工组织承诺水平有统计学差异(P<0.01);员工的部分人口学变量和工作满意度各因子成为影响托管医院员工组织承诺的因素。结论:托管医院员工的组织承诺高于对照医院,可见托管模式是公立医院改革的一种有益探索;人口学变量和工作满意度因子影响员工的组织承诺水平;管理部门应采取有效措施,持续提升员工的组织承诺水平,从而提高医院的综合竞争力。Objective To study the status of employee' s organizational commitment in managed hospitals and its influencing factors, and put forward countermeasures. Methods The status of employee' s organizational commitment was comparatively studied in managed hospitals and control hospitals with sampling survey. And data was analyzed with software of SPSS 17. 0. Results There had significant differences of employee' s organizational commitment between managed hospitals and control hospitals ( p 〈 O. O1 ). And the factors of employee' s demography variables and job satisfaction can influence their organization commitment. Conclusion The employee's organizational commitment was higher in managed hospitals than that in control hospitals, which showed that trusteeship model was a useful exploration of public hospital reform. Factors of employee' s demography variables and job satisfaction can influence their organization commitment. It was suggested to put forward countermeasures by the government to continuously improve the employee' s organizational commitment for intensifying the hospitals' comprehensive competitiveness.
