摘 要:研究以36家大型企业中的106名管理者和820名员工为调研对象,考察了组织绩效管理问责制、评估者责任心和被评估者责任心对绩效管理有效性的直接或间接影响。多层线性分析(HLM)的结果表明:组织绩效管理问责制对员工绩效管理有效性有显著的正向影响,评估者责任心和被评估者责任心在其间起跨层次的完全中介效应;组织绩效管理问责制在评估者责任心与绩效管理有效性的关系中存在显著的跨层次调节效应,绩效管理问责制的显著性和强度越高的组织中,评估者责任心对绩效管理有效性的影响作用就越强烈,但对被评估者责任心与绩效管理有效性之间关系的调节效应不够显著。Foreign scholars have carried out a series of studies focusing on the influences of performance management(PM) effectiveness and have accumulated fruitful theoretical and empirical results. However, the studies on new perspectives of PM effectiveness remains to be further discussed. Firstly, previous studies mainly concentrate on the organizational level about PM effectiveness factors, the effect of individual factors was rarely considered. Secondly, from the study of organizational level, some scholars confirmed that the PM features and PM practices have positive impacts on PM effectiveness, but there were very few empirical researches and explorations on the impact of PM situational variables. In addition, most of previous studies were carried out against the western cultural context, lacking of indigenous researches from Chinese cultural context. Therefore, this study is aimed to explore:(1) inspect the relationship between organizational PM accountability and stafflevel PM effectiveness by the method of cross-level analysis;(2) evaluate to what extent this relationship will affected by rater responsibility and ratee responsibility;(3) the cross-level moderating effect of the organizational performance management accountability. 820 employees and 106 managers in Shandong province, Zhejiang province, et al., have completed the survey of organizational PM accountability scale, rater responsibility scale, ratee responsibility scale and PM effectiveness scale. Using cross-level mediation-lower-level mediator and cross-level moderator model, the analysis results obtained are as follow:(1) PM effectiveness is positively related with organizational PM accountability, raterresponsibility, and ratee responsibility;(2) rater responsibility and ratee responsibility is the cross-level mediator variable between organizational PM accountability and PM effectiveness;(3) organizational PM accountability cross-level moderates the relationship between rater responsibility and PM effectiveness, bu
