摘 要:变革型领导对下属的工作使命感具有积极的影响作用。下属的工作使命感在变革型领导与下属工作绩效、满意度之间起部分中介作用。员工发展导向下的组织文化感知调节了变革型领导对下属工作使命感的影响,即下属感知到的基于员工发展导向的组织文化越强,变革型领导与下属工作使命感的正相关关系就越强,反之就越弱;同时,基于员工发展导向的组织文化通过调节员工的工作使命感,进而分别调节了变革型领导与员工的工作绩效、工作满意度的关系,即下属感知到的基于员工发展导向的组织文化越强,变革型领导对下属的工作绩效、工作满意度就越强,反之就越弱。笔者认为,本研究丰富了变革型领导作用机制的研究,拓展了工作使命感前因和结果变量的研究,对组织的员工管理实践具有重要意义。Results showed that transformational leadership had significant positive effects on the tollowers sense ot calling at work. Followers' sense of calling partially mediated the relationships between transformational leadership and followersr job performance and satisfaction. In addition, hierarchical regression analysis showed that the relationship between transformational leadership and followers' sense of calling became stronger among followers who perceived stronger employee development-oriented organizational culture than among those who perceived weaker culture. Furthermore, conditional indirect effect test showed that the mediating effect of the followers' sense of calling on the transformational leadership-performance and satisfaction linkage was significant only among followers who perceived high levels of employee development-oriented organizational culture. Implications for research and practice are also considered.
