摘  要:目的探讨以岗位需求为导向的临床护理师资培训的方法及效果。方法选取承担规范化护士培训的98名临床护理教师为研究对象,以岗位胜任力需求为导向制定培训方案并实施,依据柯式评估模型的4个层面对培训效果进行评价。结果临床护理教师对培训方案的满意率为80.61%~94.90%;培训后临床护理教师教学理论知识和小讲课、教学查房考核成绩显著高于培训前(均P<0.01);培训结束后6个月临床护理教师教学能力自评、规培护士评价、科室护士长他评的评分显著高于培训前(均P<0.01)。规范化培训护士结业合格率96.94%,就业率97.96%。结论以岗位需求为导向的临床护理师资培训能够提高临床护理师资的教学胜任能力,提高临床护理教学质量,对临床护理人才队伍的建设起到积极的推动作用。Objective To explore the effect of job requirement guided training for clinical nurse mentors. Methods Totally, 98 clinical nurses who worked as a mentor in a standardized training program for novice nurses were selected, and a job requirements guided training program was formulated and tailored to the mentors. Then the training effect was evaluated by referencing to four levels of Kirkpatrick Model. Results As high as 80.61% to 94.90% of the clinical nurse mentors were satisfied with the training program. After training, the nurse mentors had higher scores in theoretical knowledge, lecturing, teaching rounds, than before (P〈0.01 for all). Six months after training, the nurse mentors rated their teaching competences higher, and received higher appraisals from novice nurses on the standardized training program, and from their head nurses(P〈0.01 for all). The standardizedly trained nurses enjoyed a pass rate of 96.94%, and an employment rate of 97.96%. Conclusion Job requirements guided training can help clinical nurse mentors improve their teaching competences, enhance the quality of clinical teaching, and help build a nurse talent team.
