摘  要:研究以丹东星级酒店为例,以Logistic回归分析为研究方法,以丹东星级酒店一线员工(主要是前厅、客房、餐饮三部门一线员工)问卷调查和相关文献梳理为资料来源,得出工作强度、薪酬待遇、工作环境、管理方式、就业机会等是星级酒店一线员工离职意愿产生的主要成因,提出了"员工合理需要的识别与满足、保健因素与激励因素的甄别与处理、适合员工成熟度管理方式的选择与应用"等为避免星级酒店一线员工离职意愿产生和激励星级酒店一线员工努力工作的管理对策。A questionnaire survey was conducted in star-rated hotels in Dandong on the turnover intentioncauses of the staff (mainly workers in lobby, guest room and catering department) . The results of logisticregression analysis showed that, the work intensity, salary, work environment, management style and employmentopportunities are the main causes for the employee to leave their jobs. Accordingly, some suggestions to avoid thecauses and motivate the working initiatives are proposed, such as recognizing and meeting employee’ s reasonabledemands, identifying and managing the hygiene factors and motivational factors, selecting and applying themanagement mode suitable to the employee’ s maturity.
