护士职业承诺及其与职业压力的相关性

摘　　要：目的：探讨护士职业承诺的特点及其与职业压力的相关性,为护理管理者提供指导信息。方法：通过职业承诺问卷及中国护士压力源量表对上海市2所医院的158名护士进行问卷调查。结果：（1）护士整体职业承诺较高（3.02±0.67）,其中,情感承诺相对较低,经济代价承诺相对较高;护士存在中等以上职业压力（3.06±0.68）;（2）护士职业承诺的性别差异不显著（t=0.3,P〉0.05）;独生子女的机会承诺得分显著高于非独生子女机会承诺（t=2.61,P〈0.01）;三班倒护士在规范承诺方面较非三班倒护士低（t=-2.01,P〈0.05）;护龄越高其情感承诺、规范承诺及职业承诺均分越高（F=3.94,P〈0.05）;（3）职业承诺与职业压力呈显著负相关（r=-0.38,P〈0.01）。结论：管理人员应提高护士情感承诺,降低护士职业压力,从而提高护士职业承诺度,促进护理队伍稳定发展。Objective：To discuss the professional commitment of nurses and its correlation with the occupational stress,and provide management guidance for nursing management.Methods：A total of 158 nurses from 2 hospitals in Shanghai were investigated through professional commitment scale and occupational stress scale.Results：（1） The overall professional commitment of nurses was rather high（3.02±0.67）,of which the affective commitment was relatively low,and the economic commitment was relatively high;Nurses had moderate occupational stress（3.06±0.68）.（2）Gender difference in professional commitment of nurses was not significant（P0.05）;The score of the opportunity commitment of the only child was significantly higher than that of non only child（t=2.61,P0.01）;The score of normative commitment of nurses in three shifts was lower than that of non three shifts（t=-2.01,P0.05）;The higher of nursing age,the more scores of affective commitment,normative commitment and total commitment（F=3.94,P〉0.05）.（3） Professional commitment was negatively correlated with occupational stress（r=-0.38,P0.01）.Conclusion：Managers should try to improve the emotional commitment of nurses,reduce the occupational stress,so as to improve the level of professional commitment,and promote the stable development of nursing team.
