摘  要:通过将包容性领导扩展到医疗团队管理领域,探讨中国医院情境下包容性领导对团队绩效的影响。以团队冲突为中介变量,任务互依性为调节变量构建包容性领导与团队绩效之间的关系模型。根据广西、湖南俩地三甲医院共64个科室的401位医疗团队成员的问卷调查,结果表明:(1)包容性领导对团队绩效有正向影响;(2)团队冲突中介了包容性领导与团队绩效的正向关系;(3)任务互依性调节了包容性领导对团队冲突的影响;(4)进一步地,任务互依性调节了团队冲突在包容性领导与团队绩效关系之间的中介作用。研究结论对优化医疗团队管理有一定的启示作用。This study expends inclusive leadership to medical team management and investigates the impact of inclusive leadership on team performance in Chinese hospitals. A model of relationship between inclusive leadership and team performance is built based on the assumption conditions that team conflict serves as a mediator and task interdependence serves as a moderator respectively. Questionnaires covered 401 team members from 64 departments at 3A hospitals in Hunan and Guangxi are completed and some research results are showed as follows: (1) inclusive leadership is positively correlated with team performance; (2) team conflict acts as a mediator between inclusive leadership and team performance; (3) task interdependence moderates the relationship between inclusive leadership and team conflict. In addition, the relationship between inclusive leadership and team conflict is more significant when task interdependence is high rather than low; (4) the mediating role of team conflict in the relationship between inclusive leadership and team performance is moderated by task interdependence and the role of mediated- moderation is stronger as task interdependence growing from low to high. Research results of this paper can have a positive influence on optimizing the medical team management.
