摘  要:目的探究护士职业认同在工作压力与离职意愿关系中的中介作用。方法采用临床医护人员工作压力源量表、职业认同量表与离职意愿量表对759名护士进行问卷调查。结果年龄和收入水平会对护士的离职意愿产生影响(P<0.05);护士工作压力与离职意愿呈正相关(r=0.320,P<0.01),与职业认同呈负相关(r=-0.261,P<0.01);职业认同与离职意愿呈负相关(r=-0.494,P<0.01);在工作压力与离职意愿关系中职业认同发挥部分中介作用。结论护理管理者可以通过提高护士的职业认同水平,减轻护士的工作压力,进而减少其离职意愿。Objective To explore the mediating effect of professional identity on the relationship between job stress and turnover intention in nurses. Methods A total of 759 nurses were investigated by job stress scale,professional identity scale and turnover intention scale. Results Age and monthly income had effects on nurse turnover intention(P〈0.05). Job stress was positively correlated with turnover intention(r=0.320,P〈0.01) and negatively correlated with professional identity(r=-0.261, P〈0.01). Professional identity was negatively with turnover intention(r=-0.494,P〈0.01). Professional identity had an indirect mediating effect on the influence of job stress on turnover intention. Conclusion Nursing administrators should promote nurses' professional identity and reduce nurses' job stress in order to reduce the turnover intention.
